The CapaLens method

Start with the team. Then define the hire.

The process is designed to separate what a candidate says from what they can evidence, while keeping the final hiring decision firmly with the employer.

Understand the operating reality.

A short review with the Maintenance or Engineering Manager establishes the vacancy, shift, equipment, existing strengths and the areas where coverage is weak or concentrated in one person.

The aim is not to create a huge skills matrix. It is to identify the capability that matters to this hire.

The question we want answered

If we recruit the right person, what should this team be able to do afterwards that it struggles to do today?

Translate the vacancy into capability.

The output is a Skills-Gap Hiring Brief. Critical capabilities are agreed before candidate assessment begins—for example PLC diagnostics L3, electrical fault-finding L3, motors and drives L3.

This prevents the process from changing because a candidate happens to interview well.

Probe the evidence, not the confidence.

Candidates are assessed using structured technical scenarios, changed information, follow-up probes and real-world evidence. The assessor records what was demonstrated rather than scoring charisma, CV polish or interview confidence.

Capability levels

L1 Awareness — understands fundamentals and needs supervision.
L2 Developing — handles routine tasks but needs support with unfamiliar or complex work.
L3 Independent — performs typical tasks and diagnoses common faults without routine support.
L4 Advanced — handles complex faults, system interactions and supports others.
L5 Specialist — deep expertise, leads complex investigations and develops standards or solutions.

Evidence controls

A polished scenario answer alone is not enough for high confidence. CapaLens looks for credible real-world examples and records when evidence remains limited.

Make the technical picture visible.

The client receives a concise report showing the agreed requirement, demonstrated level, confidence and any development consideration. CapaLens does not turn engineers into an arbitrary 87% match.

Where a candidate strengthens the identified team gap, the report says so. Where evidence is incomplete, it says that too.
